The Senior Compensation Analyst plays a key role in shaping and managing compensation programs for Advanced Practice Providers (APPs). This position focuses on designing competitive, equitable, and compliant pay structures that support recruitment, retention, and long-term workforce sustainability. The role combines strategic analysis with hands-on program administration and close partnership with clinical and operational leaders.
Responsibilities- Serve as a strategic advisor to APP recruitment partners, clinical leaders, and practice administrators on compensation-related matters
- Oversee and administer all APP compensation components, including base pay, incentive arrangements, and annual adjustment processes
- Analyze national, regional, and healthcare-specific market data to benchmark roles and maintain competitive pay practices
- Participate in external compensation surveys and assess new data sources to ensure market alignment
- Design, manage, and evaluate variable compensation programs, including performance measures, payout structures, and ongoing reporting
- Recommend base pay and incentive placements for new hires and existing team members using market data, internal equity, and job evaluation outcomes
- Prepare and present compensation analyses to support promotions, role changes, performance-based adjustments, and retention decisions
- Generate compensation reports and position management data using HR systems and analytics tools
- Develop and maintain accurate job documentation that reflects role scope, qualifications, and organizational standards
- Monitor compensation trends, regulatory developments, and pay equity considerations to ensure ongoing compliance with applicable laws and policies
- Review and update APP compensation frameworks to reflect evolving industry practices and organizational strategy
- Partner with physician compensation colleagues to ensure consistency and alignment across provider compensation models
- Engage with senior leaders and key stakeholders to understand workforce needs and support informed compensation decisions
- Address and resolve compensation inquiries with professionalism and sound judgment
- Contribute to budgeting, forecasting, and financial planning related to APP compensation programs
- Support or lead compensation-related system enhancements, technology implementations, and process improvement initiatives
- Provide guidance to peers and, when appropriate, oversee or coordinate the work of others
- Complete additional projects and responsibilities as assigned
- Bachelor’s degree in human resources, business, finance, or a related discipline
- At least four years of experience supporting compensation programs for Advanced Practice Providers and/or physicians
- Solid understanding of compensation principles, job evaluation, and market pricing methodologies
- Ability to interpret complex data and translate findings into practical recommendations for business partners
- Experience working with HR information systems and reporting tools
- Strong written and verbal communication skills
- Advanced proficiency with spreadsheet and data analysis tools within Microsoft Office or Google Workspace environments
- Demonstrated strength in compensation modeling, scenario analysis, and custom reporting
- Experience using healthcare compensation benchmarks and survey sources (e.g., MGMA, Sullivan Cotter or similar)
- Certified Compensation Professional (CCP) or equivalent credential
