Compensation: $150,000 - $180,000+ total compensation (Base salary + 15% profit share + equity potential)
Rocky Mountain Heating & Cooling is a growing HVAC company serving the Gallatin Valley, including Bozeman, Belgrade, Big Sky, Livingston, and surrounding communities. We handle residential and light commercial work — furnaces, boilers, AC, mini splits, and full system installs.
We're not a private equity rollup or a franchise. We're an owner-operated company that's been turned around and positioned for growth. Revenue is strong, operations are tightening, and we're ready to scale. What we need is the right leader to take us to the next level.
The RoleThis isn't a clipboard-and-khakis management job. This is a working General Manager position — someone who can run the business AND jump on an install when needed. You'll lead from the front, not from behind a desk.
This role has a real path to equity ownership. We're not dangling a carrot — we're looking for a partner to help build this company, and we're willing to put real ownership on the table for the right person who proves they can deliver.
Responsibilities- Operations Leadership: Oversee service, maintenance, and install departments. Manage scheduling, dispatch, and workflow to maximize efficiency and profitability.
- Hands-On When Needed: Lead installs, jump in on complex jobs, train techs in the field. You're not above picking up a hammer, pulling a line set, or troubleshooting a boiler. When the team is slammed, you're working alongside them.
- Team Development: Lead, coach, and hold accountable a team of technicians, installers, and office staff. Hire A-players. Move on from underperformers.
- Financial Performance: Own the P&L. Monitor margins, manage labor costs, price jobs profitably, and drive revenue growth. You'll know your numbers cold.
- Customer
Experience:
Ensure every customer interaction reflects our reputation. Handle escalations. Build relationships that drive referrals and reviews. - Systems & Process: Leverage Service Titan (or similar) to track KPIs, optimize workflows, and make data-driven decisions. If you haven't used it, you'll learn fast.
- Growth: Identify opportunities — new services, new markets, commercial accounts, membership programs. Think like an owner because you'll be compensated like one.
- HVAC technical expertise. You've done the work. Residential installs, change-outs, furnaces, AC, heat pumps, boilers, mini splits. You can run a job, train a tech, and QC an install because you've done hundreds yourself.
- Still willing to get your hands dirty. This isn't a role for someone who "graduated" from field work and never wants to touch a tool again. When we're busy, you're in the field leading from the front.
- Leadership experience. You've managed technicians and office staff. You know how to build culture, set expectations, and have hard conversations when needed.
- Business acumen. You understand gross profit, labor burden, job costing, and cash flow. You've managed a P&L or you're ready to own one.
- Bias for action. When something needs to happen, you make it happen. You don't wait to be told. You don't make excuses. You figure it out.
- Communication skills. Clear, direct, professional. With the team, with customers, with ownership. No drama, no avoidance, no surprises.
- Local knowledge (preferred). Familiarity with the Bozeman/Belgrade market, Montana licensing requirements, and the seasonal realities of HVAC in this climate is a plus.
- Base Salary: Competitive and commensurate with experience
- Profit Share: 15% of annual profit — your performance directly impacts your income
